Title

Remote Leadership: Opportunities, Challenges, and Success Factors for Leaders in IT Service Companies in Germany

Research Question

How do leaders in German IT service companies experience and overcome the specific challenges and opportunities of remote leadership, and which adapted leadership strategies and best practices have proven successful?

Significance of the Topic

In recent years, remote work has become increasingly established in German companies, driven by the New Work movement, which emphasizes flexibility and autonomy, as well as initiatives aimed at improving work-life balance (Kremer, 2020; Dettmers, 2021). As a result, leaders are required to adapt traditional leadership styles and strategies to meet the unique demands of remote leadership. These changes present both specific challenges and new opportunities, which must be understood in order to lead successfully in virtual environments (Raghuram, Wiesenfeld, & Garud, 2021). A better understanding of how leaders address these challenges and the strategies they employ to succeed is crucial for developing sustainable leadership models in German companies (Turel & Serenko, 2021).

Theoretical Framework

The thesis is based on the Transformational Leadership Theory and the Theory of Virtual Leadership. The Transformational Leadership Theory explores how leaders can drive and support change through inspiring and motivating communication (Bass & Riggio, 2006). This theory is especially relevant since remote leadership requires flexible and adaptive leadership, built on trust and motivation. The Theory of Virtual Leadership complements this by examining the specific challenges and dynamics that arise in virtual teams and remote work environments (Hoch & Kozlowski, 2014). These theories form the foundation for comprehensively analyzing leaders’ experiences and adaptation strategies in remote leadership.

Research Methodology

To answer the research question, a qualitative content analysis following Mayring’s approach will be used. This method is characterized by the systematic and rule-based analysis of texts (Mayring, 2015). Specifically, an inductive approach will be employed, meaning that rather than starting with predefined categories, categories will emerge from the data itself during the analysis process. This allows for flexibility and the discovery of new insights directly from the empirical material.

As part of the study, 7-10 expert interviews will be conducted with leaders from German companies who have extensive experience in remote leadership. These interviews will provide detailed insights into the challenges, opportunities, and best practices of remote leadership (Creswell & Poth, 2016). The interviews will be transcribed and analyzed in an iterative process to extract meaningful categories and themes that directly address the research question. By employing the inductive method, the study aims to uncover fresh, data-driven insights that can contribute to the development of effective leadership strategies in remote work environments.

Key Findings of the Thesis

  • A deeper understanding of the specific challenges faced by leaders in a remote work environment.
  • Insights into the opportunities and advantages that remote leadership offers for leading virtual teams.
  • Identification and analysis of adapted leadership strategies that have proven effective in practice.
  • Collection and presentation of best practices and success factors for remote leadership in German companies.
  • Derivation of recommendations for optimizing leadership strategies in a remote work environment.

Expected Outcomes

  • Typology: Development of a typology of the challenges and opportunities in remote leadership.
  • Evaluation: Evaluation of the effectiveness of various leadership strategies in a remote work environment.
  • Recommendations: Derivation of specific recommendations for optimizing remote leadership practices.
